All on the same page? Illusion or leadership?

All on the same page? Illusion or leadership?

Many leaders believe their teams are pulling in the same direction. In meetings, everyone nods along, goals are written down, and the strategy is clear. But when I see organizations from the inside, I often discover something completely different. Teams aren't focused on that shared direction at all. They're preoccupied with internal tensions, hidden agendas, insecurities, loyalty to previous leaders, or simply their own little island. The leader thinks there's unity, but the team lives in a different reality.

Our society is changing rapidly, and work is changing along with it. Organizations face complex challenges where collaboration makes all the difference. No one has all the answers; solutions emerge precisely when perspectives converge. But collaboration doesn't happen automatically. Team building isn't a snapshot; it's a process. People bring their own expectations, beliefs, and working styles. And that's often the crux of the matter: leaders who ignore this lose their team along the way.

When I work in organizations, I see the same patterns over and over again. A leader might shout, "Everyone's pulling in the same direction!" but never truly examine the team's current state. Team members look at each other, search for their place, remain silent, or go their own way. Without insight into the developmental stages of teams, a false sense of harmony or underlying tension arises. Only when you understand the dynamics can you provide direction, accelerate, and deepen the team's progress.

Tuckman's developmental stages provide a clear framework for this. Each stage requires something unique from you as a leader.

  1. Forming – curiosity and caution

The team is exploring each other and searching for a framework. People are looking to see who takes initiative and who waits. As a leader, I often see this stage skipped too quickly. Then the foundation remains shaky. It's precisely now that you need to create order and security: a clear goal, clear roles, and space for interaction.

  1. Storming – tension and differences

This is where interests, emotions, and conflicts surface. In many organizations, these tensions are suppressed. But I see that this is precisely the phase where leadership makes the difference. Identify the undercurrent, make visible the friction, and connect energy to the shared mission. The biggest misconception in team development? Thinking you can skip the storming stage with good intentions. Without engaging in genuine conversation, connection remains superficial.

  1. Norming – binding and agreements

When a team commits to shared values and a rhythm, peace emerges. Yet, I often see leaders complacent about this. That's a mistake. You maintain culture and vibrant agreements; otherwise, teams fall back into old patterns.

  1. Performing – results and balance

Things are flowing now. Roles are clear, collaboration is smooth. The pitfall I often see: leaders think they're no longer needed. But it's precisely here that you maintain the balance between giving and receiving. Appreciation, growth, and results must remain in balance.

  1. Adjourning – closing and acknowledging

Many organizations forget this phase. Project completed? Then we rush to the next. But systemically, this requires recognition. Celebrate results, identify lessons learned, and consciously conclude. If you don't do this, people will carry unfinished business with them to their next assignment.

Leadership isn't about shouting that everyone should be on the same page. It's about seeing where your team truly stands. About shifting gears, aligning, and looking ahead. About reading the visible results and the invisible patterns.

And the hard truth? Those who don't do this aren't managing a team, but a collection of disparate individuals. Those who do, build collaboration that lasts, even when circumstances change.

So, what do you see when you look in the mirror? Are we really all on the same page, or are you believing in an illusion?
